My DM and Group are all playing monster race and adding unique templates, I.E. Half golem, and Wendigo. My question is, how should we convert CR to Level adjustment. PLease help.

I don't have the book handy, but I believe that SAVAGE SPECIES goes into extreme detail about it.

beware!

savage species is a good start. just remember that the monster's HD + LA + class levels is their ECL. we spaced the monster HD part in our campaign at one point. a troll who had 16 class levels (ranger & dervish) seemed to be waaay overpowered for the CR 14-16 encounters i'd throw at them. then we checked and added the HD in. needless to say the troll was retired.

i should ask that player if i can use him as an npc.

Well the way we do it is by ECL which seems to do.
Our house rules are that ecl is for experience. So what I do if say a 21th level gnoll barbarian would be 22 ecl but would still be progressing with the experience of a 21 level character.

It may be messed up to the "holy word" of canon but it seems to work for me and my adventures which are almost always on the high end of level and epic.

Technically I believe that if you add a template or level adj. to a pc then that character has to get experience all the way up to that next level plus his adjustment.

I prefer to have them get less experience.
Also have another example :
21 cleric/ 5 fighter vampire
ecl 34
for this person to ever level again according to rules would be extremly difficult after the addition of the vampire template. So he just gets less xp most times none.
hehe
Of course he realizes that hes tough and wants to go after tougher things with then jeopardizes the rest. Ah! its just beautiful
